「ピグマリオン効果」を活用して能力を開花する
「チームの能力がもっともっと高ければ・・・」そんな言葉を経営者からよく耳にします。今日は会社を支えるチームの能力を上げてくれるかもしれない「ピグマリオン効果」について。
ピグマリオン効果とは
ピグマリオン効果は教育心理学の領域で良く使われる言葉で、「人はおのずから自然と、相手が期待したとおりの反応をしようとする」心の動きを言います。この効果の名前の由来は、ギリシャ神話に登場する、自ら彫った美しい彫刻に恋をしたピグマリオン王から来ています。この神話では、ピグマリオンの祈りが美の女神アフロディーテに届き、彫刻に命が吹き込まれます。
この効果を発見した教育心理学者のロバート・ローゼンタールが、彼の著作「Pigmarion in the Classroom」でこの効果を世に知らしめたので、この効果はピグマリオン効果と呼ばれるようになりました。
この効果を発表するまでに、彼は実に500回近くの心理実験を重ねました。その内の１つが、ある小学校のクラス内で行った、教師の期待が生徒に及ぼす影響を測った実験です。
ローゼンタールは担任教師に、事前にクラスで行っていた偽の能力テストの結果を、何名かのクラスの生徒の名前が載ったリストを渡してながら伝えました。
「先日行ったテストの結果によると、このリストに載っている生徒は、今後数ヶ月以内に成績が上がる可能性が高いです」テストでは何も測定しておらず、生徒はランダムに抽出されただけだったのですが。そして数ヶ月後、そのリストに載っていた生徒の成績が明らかに上がったのです。
これは、教師が期待を持つ事によって対象の生徒への働きかけ方が変わり、期待をかけられた生徒側は、無意識の内に教師の期待に沿うような行動を取ったためだと考えられています。教師や上司など、本人の周りの人間が期待を掛ける事により、期待を感じ取った本人が自然とその期待に沿うような行動を取る、というものです。
つまり、教師という周りの環境のひとつから影響を受けて自らの行動が変わるという事。人は常に、少なからずまわりの環境の影響を受けています。
人は自分の意志だけでは変われない。変わりたいなら時間の使い方やつきあう人など、環境を変えるべきという考え方がありますが、ピグマリオン効果もその論説を実証しているものだと言えるでしょう。
ピグマリオン効果をビジネスに活用する
この効果はそのままビジネスに使うことができます。自社のプロジェクトチームに、適切な期待をかけるのです。期待されると人（チーム）はその期待に応えようとします。
そしてこの効果は自分に使う事も可能です。オリンピック選手で「メダルを取る」と何年も前から宣言して本当にメダルを取ってしまう人が居ますが、これは自分に対して期待を掛け、その期待に応えるような行動を取ったため、と言う事。金メダルとまでは言わないまでも、成約率を上げるなど現実的で実現可能な期待を掛けるのはいつでも出来ることです。
ピグマリオン効果を使う時の注意
この他者の期待による効果は、無意識上で働くものです。ピグマリオン効果を実感したかったら、心から期待する事が大切です。表面的な期待では「本当には期待していない」という事を伝えるだけになってしまいかねません。また、あまりにも大きな期待をかけすぎると、プレッシャーや重荷となってしまい、逆にチームやスタッフのモチベーションを下げる結果になるようです。
例えば高校野球で、あまり強くないチームに、甲子園で優勝するぞ！と監督が声を上げて期待しても、選手たちや関係者は自分達の実力と期待されている目標とのギャップに、モチベーションはどんどん低下していきます。まずはそのチーム（スタッフ）の少し努力すれば届きそうな少しだけ高い目標を立てて、期待してあげる事から始めるのが良いかも知れません。
そう、チームやスタッフの資質に合う期待をかける事が重要です。例えば企画系の人に会計的な能力を要求しても、効果を期待するのは難しいでしょう。会社の規模や形態によって１人の人がどの程度の範囲の業務を担当するかは変わってきますが、スタッフの能力や長所を認識しておく事も大切です。
チームやスタッフの能力が上がるという事は、そのままあなたの会社の生産性向上に繋がります。
自分自信にも周囲にも適切な期待を持ち、意識を付けることで、目標を達成しましょう。
